TCS Ties Salary Increases to Office Attendance, Sparking Employee Discontent
Tata Consultancy Services (TCS), a leading IT services company, has recently implemented annual salary revisions for its employees, but the response has been mixed. While top performers were promised enhanced increments, many employees have expressed confusion regarding the new compensation structure, particularly concerning their actual earnings and take-home pay. Reports indicate that significant changes have been made to how variable pay is calculated, linking parts of compensation to office attendance and deployment metrics.
Changes in Variable Pay Structure
According to documents reviewed by employees, TCS has redefined the work-from-office-linked variable component, now categorized as “performance pay.” This new segment is reportedly tied to attendance levels and deployment metrics, diverging from the previous performance bonus structure. One compensation letter outlined that employees could be eligible for performance pay of up to ₹64,800 per annum, contingent on individual performance and other organizational factors such as the Work From Office Index (WFO) and Deployment Index (DI).
The timing of this change coincides with renewed national discussions on remote work, particularly following comments made by Prime Minister Narendra Modi.
Employee Concerns Over Salary Revisions
Numerous employees have voiced concerns regarding the revised salary structure, stating that it is challenging to ascertain how their monthly income will be affected by the changes. Performance bonuses, which were traditionally distributed quarterly, may now transition to an annual payout system. The updated structure reportedly eliminates the office attendance requirement from this bonus component.
Another compensation letter indicated that the percentage of the potential amount to be paid for the quarter or year would be determined after the close of the applicable period, based on company and unit performance, among other factors. Additionally, eligibility for this variable compensation component is based on multiple criteria, including individual performance, capability development, and adherence to organizational policies.
Structural Revisions in Allowances
Employees have also highlighted structural changes involving allowances and gratuity components. Some have noted that previous benefits, such as meal coupons, travel reimbursements, and fuel allowances, appear to have been discontinued or reallocated under new categories. One executive remarked that the previous array of benefits, which included house rent allowance and meal coupons, has been altered significantly, leaving employees uncertain about the changes.
Disappointment Among Top Performers
In a recent earnings discussion, TCS indicated that eligible employees would receive salary hikes effective April 1, with exceptional performers expected to receive double-digit increments. However, many employees have reported that the actual increases have fallen short of expectations. Top performers have received raises of up to 6%, while some lower-rated employees have reportedly experienced salary cuts.
One executive, who identified as a top performer for two consecutive years, expressed disappointment, stating that despite being placed in the A-band, they only received a 6% salary increase.
TCS is currently in the process of issuing revised salary letters to employees up to the C3A level, typically encompassing professionals with seven to ten years of experience. Senior-level employees are still awaiting communication regarding their increments.
Industry Context
These developments occur during a challenging period for the broader IT services sector, where automation and AI-driven efficiencies are reshaping demand patterns. TCS reported annual revenue of $30.02 billion last year, reflecting a marginal decline of 0.5%, marking its first yearly revenue drop.
